Create a Portfolio with Builder Center for Developers

"Just get me a normal senior engineer by the end of the month." (Yep, let's do it quick. Here's my time machine.) A founder told me this in mid-August while opening a search for his second senior builder (and felt completely in control of the calendar). Sourcing and screening take 3 weeks. Running four interview stages with busy founders takes another 3. Getting alignment on the offer adds 10 days, and a standard notice period takes 4 weeks. Add the gaps and rescheduling and that is 11 weeks. Why do we expect a 4-stage process to magically fit into a 2-week window? The target date came from when the business needed the output, without accounting for how long each step takes. When the month ends with an empty seat, the process usually doesn't get better. Everyone gets tired of the search, and the person who can start next Monday looks more attractive than the builder you originally wanted. Meanwhile, the strong candidate who spent 6 weeks passing 4 interview stages gets set aside because they have a standard four-week notice period. They did everything right, only to lose the role to whoever happened to be available immediately (the classic end-of-month panic 🤯). Founders, what date did you promise yourself for this role, and what month is it now?

A job post can sit open for months and still look brand new. Here's how to tell before you spend an evening on the application. 1. The same role is live on three boards with three different titles. Nobody owns the req. 2. No team name, no manager name. It was written by the approval process, not by the person you'd work for. 3. The word "urgent" in the title. Urgent roles get filled. Posts that say urgent have usually been up a while. 4. Two competing seniorities in one list. Three years minimum, and also own the architecture. 5. They haven't decided what they're hiring. 6. It's a repost. LinkedIn shows you the repost date, not the original. The fastest way through all five is one line in your first message: how long has this role been open, and how many people have you interviewed so far? If they answer, you know what you're walking into. If they don't, that's also an answer.

7,500 applications, 2 offers, and it gets shared as a success story. Nobody sends 7,500 applications by hand. That is 20 a day, every day, for a year. It is a script, and a script is what buries the applications people write. Fire enough and something lands. That is not a strategy, it is a hit rate of 0.03%. Busy and productive are not the same thing. I found this out twice — once watching someone else do it, once catching myself. A fractional CTO I know spent three months running an agent stack in his closet. Servers stacked up, bots emailing each other back and forth, all day, every day, for fun. Afterward he said it flat out: that wasn't a business. It was motion. I did my own version without noticing until later. An N8N pipeline that scraped job boards, filtered listings, and drafted cover letters. Building it was the best part of my week. Using it to actually apply for jobs was not. Here's the test I use now. Point at what you built this week. If you can't point at what it changed — a client, a dollar, a decision that moved faster — it wasn't progress. It was motion, and motion feels identical to progress from the inside. Stop confusing the two. Ask what changed, not what you built.

Take one application that did not move forward and trace the journey of your information. Start with the role itself. Did you understand which requirements were essential and which were only preferred? Then review the resume you submitted. Was your strongest evidence easy to find, or was it buried under less relevant detail? Look at the application form as well. Did a short answer reduce a strong example to something vague? Was there an opportunity to follow up that you missed, or did the process simply provide no useful next step? You may not be able to know exactly why the application stopped, but you can still identify the point where your case was weakest or least visible. You've checked that application status 6 times. You used to sign the offers. 4 minutes on your own list gives the afternoon back. In Review is a workflow state. Then put a person's name next to each one. Somebody there who knows your name, or would take your call. Most senior people get 2 names on a list of 14. The 2 with names are conversations. The other 12 are queued behind 400 strangers. That list is your pipeline, and it takes 4 minutes to build. The 12 stay In Review because the system has no reason to move them. Got this from a founder on a Wednesday [see screenshot].  This text seems normal. But is it? The founder apologized and explained the delay. His co-founder is surviving a week of back-to-back operational fires. So no ghosting on their side. Yet, there is a very wrong word in the text. "Soon". Every other step in hiring has a calendar slot. Interviews happen at 2 PM. Tech assessments have a Friday deadline. Sign-off is the only step floating in the air without a time block. Someone decides, but nobody owns the deadline. Those are 2 different jobs.  The co-founder is the decision maker, but no one inside the team was assigned to ensure the decision happens by Thursday at 3 PM.  I can prep the candidate and set expectations, but if no one inside owns that specific date, the step is doomed to fill the busiest calendar. In the searches I review, sign-off averages 8 days when left open-ended, but drops to under 48 hours the moment a date owner is set.  Meanwhile, the engineer has a parallel offer with a concrete decision date. Guess which process is easier to plan around. Look at your open offer today: who signs it off, and who is accountable for making that happen by a specific day? When you have a recruiter who owns and controls the entire loop, you get only relevant candidates and the role gets closed significantly faster simply because someone is held accountable for every date. "I don't know, Ryan. Should we? What do you think?" She said it lightly, but I knew immediately what she'd caught. I'd developed a habit of asking questions when I meant to make statements. Should we move to that platform. Should we handle it this way. Every one of those was something I already believed. I just wasn't willing to say it out loud, because if I said it and I was wrong, that was mine. A question costs nothing. That's why I was hiding in them. Helene was the CIO at the company where I started my career. I was the web systems administrator when we met, and she started paying real attention to me when I put my hand up for an IT Director role that was a couple of levels above where I had any business being. She helped me prepare for that interview. Not by scripting answers, but by making me examine why I wanted it and what I'd do if I got it. I got the job. And then she kept going. She'd hear me hedge, hand it back playfully, and wait. It took a while before I heard it myself. The other thing she gave me was three little words I still use: Do the work. Less inspiring than they sound. I'd complain about parts of the job. Questions from the business that felt like interruptions. Budget processes I didn't understand the point of. Producing things for people who weren't going to read them. And she'd tell me that's the work. Serving other people, answering to other people, making things for other people. Nobody loves all of their job. Some days it's just work. Should we all have someone like that? I don't know. Should we?
